Grounded in Social Exchange, Organizational Support, and OCu theories, it assesses cultural influences on commitment directly and via JBS. Data from 386 teaching and non-teaching staff were collected through stratified purposive sampling, using validated scales and acknowledging limitations from the lack of a central database. Analysis employed Partial Least Squares Structural Equation Modelling (PLS-SEM). Results show that OCu significantly enhances JBS and commitment, with JBS partially mediating this link. Findings offer actionable insights for HR policy, leadership strategies, and employee retention in service-oriented academic contexts.
