A incompatibilidade entre os papéis do trabalho e da família é uma realidade que
preocupa muitos trabalhadores na atualidade. A difícil articulação destes dois domínios conduz
à vivência do fenómeno designado por Conflito Trabalho-Família (CTF). O presente estudo
tem como objetivo avaliar o impacto que o CTF poderá ter no Burnout e na Performance
Individual (PI) dos colaboradores. Pretende-se também testar o efeito mediador da satisfação
no trabalho na relação entre o CTF e a performance individual, e entre o CTF e burnout.
A investigação empírica, de carácter quantitativo, contou com a participação através de
inquérito por questionário de uma amostra de 224 colaboradores de várias organizações, no
âmbito da hotelaria em Portugal. Com base nestes dados foram feitos testes à correlação e
regressão entre as variáveis em estudo.
Os principais resultados sugerem que os colaboradores que vivenciam um maior CTF
tendem a apresentar menores níveis de satisfação no trabalho e performance individual. Quanto
à relação com o Burnout, o CTF parece influenciar positivamente, suportando a ideia de quando
os colaboradores se encontram perante um desequilíbrio entre as duas esferas da sua vida
(trabalho e família) tendem a sentir maiores níveis de Burnout. A satisfação no trabalho assume
o papel mediador (mediação parcial) na relação entre o CTF e o Burnout e CTF e Performance
Individual, mostrando que estas relações podem ocorrer de forma direta, mas também
indiretamente através da satisfação dos colaboradores no seu local de trabalho.
Apesar das limitações do estudo, a evidência empírica alcançada sugere que as empresas,
principalmente do ramo hoteleiro, devem desenvolver políticas e estratégias no sentido de
garantir um equilíbrio entre o trabalho e família, por forma a aumentar a satisfação dos
colaboradores e, consequentemente, aumentar os níveis de desempenho e diminuir o burnout
Neste sentido, esta investigação é relevante, tendo em conta as implicações que poderá
apresentar para as organizações no âmbito da implementação de estratégias de conciliação
trabalho-família de forma a reduzir o referido conflito.
The incompatibility between work and family roles is a reality that worries many workers today. The difficult articulation of these two domains leads to the experience of the phenomenon called Work-Family Conflict (WFC). The present study aims to assess the impact that CTF may have on employee burnout and individual performance. It is also intended to test the mediating effect of job satisfaction on the relationship between WFC and individual performance, and between WFC and burnout. The empirical research, of a quantitative nature, involved the participation through a questionnaire survey of a sample of 224 employees from various organizations, within the scope of the hotel industry in Portugal. Based on these data, correlation and regression tests were performed between the variables under study. The main results suggest that employees who experience a higher WFC tend to have lower levels of job satisfaction and individual performance. As for the relationship with Burnout, WFC seems to have a positive influence, supporting the idea that when employees are faced with an imbalance between the two spheres of their life (work and family) they tend to experience higher levels of Burnout. Job satisfaction assumes the mediating role (partial mediation) in the relationship between WFC and Burnout and WFC and Individual Performance, showing that these relationships can occur directly, but also indirectly through employee satisfaction at their workplace. Despite the limitations of the study, the empirical evidence obtained suggests that companies, especially in the hotel industry, should develop policies and strategies to ensure a balance between work and family, in order to increase employee satisfaction and, consequently, increase performance levels and decrease burnout In this sense, this research is relevant, taking into account the implications that it may have for organizations in the context of implementing work-family strategies in order to reduce the aforementioned conflict.
