A diversidade cultural é hoje uma realidade inegável, o que levanta uma série de
desafios a todas as organizações. O principal objetivo deste estudo é delimitar e identificar
que tipo de práticas e estratégias são adotadas por parte das organizações com vista à
integração dos imigrantes, quais as principais dificuldades de ajustamento dos imigrantes,
assim como observar o efeito da inteligência cultural no ajustamento sociocultural dos
imigrantes. Através de 30 entrevistas a imigrantes e a 10 Diretores de Recursos Humanos,
os resultados mostram que embora os imigrantes afirmem sentirem-se integrados, as
práticas adotadas pelas organizações são escassas e as principais dificuldades sentidas
dizem respeito ao ajustamento em geral e ao processo comunicativo. Foi também possível
observar que a inteligência cultural se apresenta como uma forte preditora do ajustamento
sociocultural. Entender de que forma os imigrantes são recebidos, acolhidos e integrados
pela entidade patronal bem como pelos colegas de trabalho é um tema que se reveste de
elevada pertinência, nomeadamente para uma melhoria dos processos de gestão de
recursos humanos.
Cultural diversity is an undeniable reality, which raises a number of challenges for all organizations. The main objective of this study is to delimit and identify what kind of immigrants’ integration practices and strategies are adopted by organizations, what are the main difficulties of adjustment of the immigrants, as well as, to observe the effect of cultural intelligence on the immigrant’s sociocultural adjustment. Through 30 interviews with immigrants and 10 Human Resources Managers, the results show that although the immigrants claim to feel integrated, the practices adopted by the organizations are scarce and the main difficulties are related to the adjustment in general and to the communicative process. It was also possible to observe that cultural intelligence presents itself as a strong predictor of sociocultural adjustment. Understanding how immigrants are received, welcomed and integrated by employers and co-workers is a highly relevant subject, in particular for improving human resource management processes.
